Penelitian ini bertujuan untuk menganalisis pengaruh Technostress terhadap Employee Performance dengan Quality of Work Life sebagai variabel mediasi dan Organizational Flexibility sebagai variabel moderasi pada pegawai Dinas Pekerjaan Umum dan Penataan Ruang (PUPR) Aceh. Penelitian ini dilatarbelakangi oleh meningkatnya penggunaan teknologi digital dalam lingkungan kerja yang berpotensi menimbulkan Technostress dan memengaruhi Employee Performance. Penelitian menggunakan pendekatan kuantitatif dengan metode explanatory research. Populasi penelitian adalah pegawai negeri sipil (PNS) Dinas PUPR Aceh sebanyak 360 orang. Analisis data dilakukan menggunakan Structural Equation Modeling–Partial Least Squares (SEM-PLS). Hasil penelitian menunjukkan bahwa Quality of Work Life berpengaruh positif dan signifikan terhadap Employee Performance. Technostress berpengaruh negatif dan signifikan terhadap Quality of Work Life serta Employee Performance. Organizational Flexibility terbukti memoderasi hubungan antara Technostress dan Employee Performance dengan memperlemah dampak negatif Technostress terhadap Employee Performance. Selain itu, Quality of Work Life terbukti memediasi secara parsial pengaruh Technostress terhadap Employee Performance. Temuan ini menunjukkan bahwa peningkatan Quality of Work Life dan Organizational Flexibility dapat menjadi strategi penting dalam mengurangi dampak negatif Technostress serta meningkatkan Employee Performance di era transformasi digital

This study aims to analyze the effect of technostress on employee performance, with quality of work life as a mediating variable and organizational flexibility as a moderating variable among employees of the Aceh Public Works and Spatial Planning Office (Dinas PUPR Aceh). The study is motivated by the increasing implementation of digital technology in the workplace, which may generate technostress and affect employee performance. This research employed a quantitative approach using an explanatory research design. The population consisted of 360 civil servants (PNS) working at Dinas PUPR Aceh. Data were analyzed using Structural Equation Modeling–Partial Least Squares (SEM-PLS). The results indicate that quality of work life has a positive and significant effect on employee performance. Technostress has a negative and significant effect on both quality of work life and employee performance. Furthermore, organizational flexibility significantly moderates the relationship between technostress and employee performance by weakening the negative impact of technostress on employee performance. The findings also reveal that quality of work life partially mediates the relationship between technostress and employee performance. These results suggest that improving employees’ quality of work life and enhancing organizational flexibility are important strategies for reducing the adverse effects of technostress and improving employee performance in the era of digital transformation
