Penelitian ini bertujuan untuk menganalisis pengaruh Job Autonomy dan Perceived Organizational Support terhadap Intention to Stay dengan Psychological Capital sebagai variabel mediasi pada karyawan BPJS Ketenagakerjaan Banda Aceh. Penelitian ini dilatarbelakangi oleh fenomena turnover karyawan yang masih terjadi di lingkungan BPJS Ketenagakerjaan, yang menunjukkan adanya tantangan organisasi dalam mempertahankan sumber daya manusia yang kompeten. Oleh karena itu, diperlukan upaya untuk meningkatkan intention to stay karyawan melalui pemberian otonomi kerja, dukungan organisasi, dan penguatan modal psikologis karyawan. Penelitian ini menggunakan pendekatan kuantitatif dengan metode survei melalui penyebaran kuesioner kepada karyawan BPJS Ketenagakerjaan Banda Aceh sebagai responden. Analisis data dilakukan menggunakan Structural Equation Modeling–Partial Least Squares (SEM-PLS).Hasil penelitian menunjukkan bahwa Job Autonomy berpengaruh positif dan signifikan terhadap Intention to Stay. Perceived Organizational Support juga berpengaruh positif dan signifikan terhadap Intention to Stay. Selain itu, Job Autonomy dan Perceived Organizational Support berpengaruh positif dan signifikan terhadap Psychological Capital. Psychological Capital terbukti berpengaruh positif dan signifikan terhadap Intention to Stay. Selanjutnya, Psychological Capital terbukti memediasi secara parsial pengaruh Job Autonomy terhadap Intention to Stay serta memediasi secara parsial pengaruh Perceived Organizational Support terhadap Intention to Stay. Temuan ini menunjukkan bahwa peningkatan otonomi kerja, dukungan organisasi, dan modal psikologis karyawan dapat menjadi strategi penting dalam meningkatkan intention to stay, sehingga membantu organisasi mempertahankan karyawan yang kompeten dan meminimalkan potensi turnover
This study aims to analyze the influence of Job Autonomy and Perceived Organizational Support on Intention to Stay, with Psychological Capital serving as a mediating variable among employees of BPJS Ketenagakerjaan Banda Aceh. The study is motivated by employee turnover issues within BPJS Ketenagakerjaan, which indicate organizational challenges in retaining competent human resources. Therefore, efforts to enhance employees’ intention to stay through greater job autonomy, organizational support, and stronger psychological resources are considered essential. This research employed a quantitative approach using a survey method, with data collected through questionnaires distributed to employees of BPJS Ketenagakerjaan Banda Aceh. Data were analyzed using Structural Equation Modeling–Partial Least Squares (SEM-PLS).The results indicate that Job Autonomy has a positive and significant effect on Intention to Stay. Perceived Organizational Support also has a positive and significant effect on Intention to Stay. Furthermore, Job Autonomy and Perceived Organizational Support positively and significantly influence Psychological Capital. Psychological Capital was found to have a positive and significant effect on Intention to Stay. In addition, Psychological Capital partially mediates the relationship between Job Autonomy and Intention to Stay, as well as the relationship between Perceived Organizational Support and Intention to Stay. These findings suggest that enhancing job autonomy, strengthening organizational support, and developing employees’ psychological capital can serve as important strategies for increasing employees’ intention to stay, thereby helping organizations retain competent employees and reduce potential turnover
