Rendahnya kinerja guru di Madrasah Ibtidaiyah Negeri Aceh Barat Daya diduga
dipengaruhi oleh kepemimpinan kepala madrasah yang belum optimal serta
lingkungan kerja yang kurang kondusif. Penelitian ini bertujuan untuk
menganalisis pengaruh kepemimpinan kepala madrasah dan lingkungan kerja
terhadap kinerja guru, baik secara parsial maupun simultan. Metode yang
digunakan adalah pendekatan kuantitatif dengan explanatory research, melibatkan
100 guru dari lima MI Negeri yang dipilih melalui teknik random sampling. Data
dikumpulkan dengan kuesioner dan dokumentasi, kemudian dianalisis
menggunakan Partial Least Square–Structural Equation Modeling (PLS-SEM)
melalui aplikasi SmartPLS versi 4. Hasil penelitian menunjukkan bahwa
kepemimpinan kepala madrasah berpengaruh positif dan signifikan terhadap
kinerja guru dengan koefisien jalur sebesar 0,313, sedangkan lingkungan kerja
juga berpengaruh positif dan signifikan dengan koefisien jalur sebesar 0,560.
Secara simultan, kedua variabel memberikan kontribusi sebesar 64,1% terhadap
peningkatan kinerja guru. Disimpulkan bahwa kepemimpinan yang efektif dan
lingkungan kerja yang kondusif berperan penting dalam meningkatkan
profesionalisme, kreativitas, dan produktivitas guru, sehingga penguatan kapasitas
kepemimpinan kepala madrasah serta penciptaan iklim kerja yang harmonis perlu
menjadi prioritas dalam upaya peningkatan mutu pendidikan di madrasah.

The low performance of teachers at state Islamic elementary schools (MIN) in Southwest Aceh is presumed to be influenced by suboptimal leadership from school principals and an unconducive work environment. This study aims to analyze the influence of the school principal‘s leadership and work environment on teacher performance, examining both partial and simultaneous effects. This research employed a quantitative approach with an explanatory research design. The study involved 100 teachers from five state Islamic elementary schools, selected using a random sampling technique. Data were collected through questionnaires and documentation and analyzed using Partial Least Squares– Structural Equation Modeling (PLS-SEM) with SmartPLS version 4. The results showed that the school principal‘s leadership had a positive and significant influence on teacher performance, with a path coefficient of 0.313. At the same time, the work environment also had a positive and significant impact, with a path coefficient of 0.560. Simultaneously, both variables contributed 64.1% to the improvement of teacher performance. It is concluded that effective leadership and a conducive work environment play a crucial role in enhancing teacher professionalism, creativity, and productivity. Therefore, strengthening the leadership capacity of school principals and fostering a harmonious work climate should be prioritized in efforts to improve the quality of education in schools.
