Determinan Kinerja Perawat Pelaksana di Ruang Perawatan Kritis Kota Banda Aceh

ABSTRAK
Perkembangan pelayanan keperawatan sebagai integral dari pelayanan kesehatan memacu perawat pelaksana untuk meningkatkan kinerja terhadap pasien terutama ruang perawatan kritis. Kinerja perawat diruang perawatan kritis memiliki beban kerja yang sangat tinggi dikarnakan memiliki tanggung jawab penuh terhadap pasien. Penelitian ini bertujuan menganalisa determinan kinerja perawat pelaksana diruang perawatan kritis Kota BandaAceh. Desain penelitian yang digunakan adalah deskriptif korelasi dengan pendekatan cross sectional study. Populasi dalam penelitian ini adalah seluruh anggota Himpunan Perawat Critical Care Indonesia (HIPERCCI) Kota Banda Aceh dengan jumlah sampel 73 responden dengan teknik total sampling. Data dikumpulkan dengan menggunakan kuesioner Clinical Performance Exmination for Critical Care Nurses (CPE), Nurse Stress Index (NSI), Job Satisfaction Survey (JSS), Emotional Intelegence (EI). Analisa statistik yang digunakan untuk menguji determinan kinerja adalah Regresi logistik multivariat. Hasil penelitian memperlihatkan bahwa faktor umur (p=0,030) dan stress kerja (p=0,001) berhubungan dengan kinerja dalam melakukan pengkajian, sedangkan faktor umur (p=0,017) dan kepuasan kerja (p=0,004) berhubungan dengan kinerja dalam melakukan keterampilan klinis/tekhnikal. Faktor stress kerja (p=0,003) kepuasankerja (p=0,008) berhubungan dengan komunikasi kinerja. Faktor lama bekerja (p=0,022) dan stess kerja (p=0,017) berhubungan dengan kinerja dalam melakukan dokumentasi. Sementara itu faktor lama bekerja (p=0,022), stress kerja (p=0,017) dan kepuasan kerja (p=0,048) berhubungan dengan kinerja dalam menerapkan kebijakan ditempat kerja. Hasil uji logistik memperlihatkan bahwa faktor yang paling dominan berhubungan dengan kinerja perawat adalah kepuasan kerja (p=0,001). Hasil penelitian ini berimplikasi terhadap kebijakan pihak rumah sakit terhadap perawat dalam pengukuran kinerja perawat pelaksana di ruang perawatan intensif.

The performance of nurses in critical care rooms has a very high workload because they have full responsibility for patients. This study aims to analyze the performance determinants of nurses in the critical care room in Banda Aceh City. The research design used is descriptive correlation with a cross sectional study approach. The population in this study were all members of the Indonesian Critical Care Nurses Association (HIPERCCI) Banda Aceh City with a total sample of 73 respondents with a total sampling technique. Data were collected using a Clinical Performance Exmination for Critical Care Nurses (CPE), Nurse Stress Index (NSI), Job Satisfaction Survey (JSS), Emotional Intelligence (EI) questionnaires. Statistical analysis used to test the performance determinant is multivariate logistic regression. The results showed that the age factor (p=0.030) and work stress (p=0.001) were related to performance in conducting the assessment, while the age factor (p=0.017) and job satisfaction (p=0.004) were related to performance in performing clinical skills/ technical. Job stress factor (p=0.003) job satisfaction (p=0.008) related to communication performance. The long working factor (p=0.022) and work stress (p=0.017) were related to the performance in doing documentation. Meanwhile, the length of work (p = 0.022), work stress (p = 0.017) and job satisfaction (p = 0.048) were related to performance in implementing policies in the workplace. The results of the logistic test showed that the most dominant factor related to the performance of nurses was job satisfaction (p = 0.001). The results of this study have implications for the hospital's policy towards nurses in measuring the performance of implementing nurses in the intensive care room.
