Perilaku tidak sopan workplace incivility di lingkungan kerja rumah sakit yang penuh tekanan dapat meningkatkan secondary traumatic stress serta menurunkan mental health pada perawat. meskipun demikian, peran psychological resilience sebagai variabel mediasi dalam hubungan tersebut masih memerlukan kajian empiris yang lebih mendalam, khususnya pada perawat di rumah sakit wilayah berkembang. oleh karena itu, penelitian ini bertujuan untuk menganalisis pengaruh workplace incivility terhadap secondary traumatic stress dan mental health dengan psychological resilience sebagai variabel mediasi pada perawat rumah sakit umum sakinah kota lhokseumawe. penelitian ini menggunakan pendekatan kuantitatif dengan metode survei melalui penyebaran kuesioner kepada perawat sebagai responden. analisis data dilakukan menggunakan structural equation modeling (sem) berbasis partial least squares (pls) untuk menguji hubungan langsung maupun tidak langsung antarvariabel. hasil penelitian menunjukkan bahwa workplace incivility berpengaruh positif dan signifikan terhadap secondary traumatic stress serta berpengaruh negatif dan signifikan terhadap mental health dan psychological resilience. selanjutnya, psychological resilience berpengaruh negatif terhadap secondary traumatic stress dan berpengaruh positif terhadap mental health. selain itu, psychological resilience terbukti memediasi hubungan antara workplace incivility dengan secondary traumatic stress maupun mental health. temuan penelitian ini menegaskan pentingnya menciptakan lingkungan kerja yang saling menghormati serta memperkuat psychological resilience perawat untuk mengurangi dampak negatif workplace incivility, menjaga kesehatan mental, menekan secondary traumatic stress, dan pada akhirnya meningkatkan kualitas pelayanan kesehatan



Abstract

Workplace incivility in the highly demanding hospital work environment can increase secondary traumatic stress and deteriorate nurses' mental health. However, the mediating role of psychological resilience in this relationship requires further empirical investigation, particularly among nurses working in hospitals in developing regions. Therefore, this study aimed to examine the effect of workplace incivility on secondary traumatic stress and mental health, with psychological resilience serving as a mediating variable among nurses at Sakinah General Hospital, Lhokseumawe City. This study employed a quantitative research approach using a survey method by distributing questionnaires to nurses as the research respondents. The data were analyzed using Partial Least Squares–Structural Equation Modeling (PLS-SEM) to examine both the direct and indirect relationships among the variables. The results indicated that workplace incivility had a positive and significant effect on secondary traumatic stress, while it had a negative and significant effect on mental health and psychological resilience. Furthermore, psychological resilience had a negative and significant effect on secondary traumatic stress and a positive and significant effect on mental health. The mediation analysis also demonstrated that psychological resilience significantly mediated the relationship between workplace incivility and both secondary traumatic stress and mental health. These findings highlight the importance of fostering a respectful work environment and strengthening nurses' psychological resilience to reduce the negative effects of workplace incivility, maintain mental health, minimize secondary traumatic stress, and ultimately improve the quality of healthcare services
