Penelitian ini bertujuan untuk menganalisis pengaruh professional identity terhadap turnover intention pada pegawai pt jasa raharja (persero) cabang aceh, serta mengevaluasi peran employee engagement dan job satisfaction sebagai variabel mediasi. penelitian ini menggunakan pendekatan kuantitatif dengan teknik total sampling terhadap 49 responden. data dikumpulkan melalui kuesioner dan dianalisis menggunakan metode structural equation modeling–partial least squares (sem-pls) melalui aplikasi smartpls 4. hasil penelitian menunjukkan bahwa professional identity tidak berpengaruh langsung secara signifikan terhadap turnover intention. namun, professional identity memiliki pengaruh positif yang signifikan terhadap employee engagement dan job satisfaction. dari dua variabel mediasi yang diuji, hanya employee engagement yang terbukti secara signifikan mampu memediasi secara penuh hubungan antara professional identity dan turnover intention. temuan ini menunjukkan bahwa employee engagement dalam pekerjaan menjadi elemen penting dalam menurunkan turnover intention, meskipun professional identity tidak secara langsung memengaruhinya. oleh karena itu, perusahaan perlu memperkuat employee engagement dan professional identity pegawai sebagai upaya strategis dalam mengurangi potensi turnover.



Abstract

This study aims to analyze the effect of professional identity on turnover intention among employees of PT Jasa Raharja (Persero), Aceh Branch, and to evaluate the mediating roles of employee engagement and job satisfaction. A quantitative approach was employed with total sampling, involving 49 respondents. Data were collected using a structured questionnaire and analyzed through Structural Equation Modeling–Partial Least Squares (SEM-PLS) using SmartPLS 4 software. The results reveal that professional identity does not have a significant direct effect on turnover intention. However, professional identity has a significant positive effect on both employee engagement and job satisfaction. Among the two mediating variables tested, only employee engagement significantly and fully mediates the relationship between professional identity and turnover intention. These findings indicate that employee engagement plays a crucial role in reducing the intention to leave the organization, even when professional identity does not directly influence it. Therefore, the company should focus on enhancing both employee engagement and professional identity as a strategic effort to minimize potential turnover.
