Abstrak penelitian ini bertujuan untuk mengkaji pengaruh workplace spirituality terhadap intention to stay, dengan work family conflict dan loneliness in work sebagai variabel mediasi. data dikumpulkan melalui survei berjumlah 106 perawat yang bekerja di rumah sakit umum patar asih, kabupaten deli serdang, dengan pendekatan sensus dalam pemilihan responden. analisis data dilakukan menggunakan metode partial least square (pls). hasil penelitian menunjukkan bahwa workplace spirituality memiliki pengaruh signifikan terhadap intention to stay, serta terhadap work family conflict dan loneliness in work. selanjutnya, analisis mediasi mengungkapkan bahwa work family conflict dan loneliness in work turut memediasi hubungan antara workplace spirituality dan intention to stay. temuan ini memberikan kontribusi bagi pengembangan wawasan mengenai faktor-faktor yang memengaruhi retensi perawat, khususnya dalam konteks spiritualitas di lingkungan kerja. implikasi praktis dari penelitian ini menekankan pentingnya penguatan nilai-nilai spiritual di tempat kerja sebagai strategi untuk meningkatkan niat perawat untuk tetap bertahan, serta perlunya intervensi untuk meminimalkan konflik antara pekerjaan dan keluarga serta mengurangi rasa kesepian di lingkungan kerja, terutama dalam sektor pelayanan kesehatan. kata kunci: intention to stay, workplace spirituality, work family conflict, loneliness in work.

Abstract
ABSTRAK This research aims to examine the effect of Workplace Spirituality on Intention to Stay, with Work Family Conflict and Loneliness in Work as mediating variables. Data were collected through a survey totaling 106 nurses working at Patar Asih General Hospital, Deli Serdang Regency, with a census approach in selecting respondents. Data analysis was conducted using the Partial Least Square (PLS) method. The results showed that Workplace Spirituality has a significant influence on Intention to Stay, as well as on Work Family Conflict and Loneliness in Work. Furthermore, mediation analysis revealed that Work Family Conflict and Loneliness in Work also mediate the relationship between Workplace Spirituality and Intention to Stay. These findings contribute to the development of insights into the factors that influence nurse retention, particularly in the context of spirituality in the work environment. The practical implications of this study emphasize the importance of strengthening spiritual values in the workplace as a strategy to increase nurses' intention to stay, as well as the need for interventions to minimize work-family conflict and reduce loneliness in the work environment, especially in the healthcare sector.
