Abstrak penelitian ini bertujuan untuk menganalisis pengaruh workplace ostracism terhadap employee work engagement dengan workplace belongingness sebagai variabel mediasi dan intrinsic motivation sebagai variabel moderasi. penelitian dilakukan pada pegawai kontrak di sektor pemerintahan daerah kota banda aceh. metode yang digunakan adalah kuantitatif dengan pendekatan structural equation modeling (sem) berbasis partial least square (pls). hasil penelitian menunjukkan bahwa workplace ostracism berpengaruh negatif terhadap employee work engagement. workplace belongingness terbukti memediasi hubungan antara workplace ostracism dan employee work engagement, sedangkan intrinsic motivation memoderasi hubungan antara workplace belongingness dan employee work engagement. temuan ini mengindikasikan bahwa rasa memiliki di tempat kerja dan motivasi intrinsik dapat mengurangi dampak negatif pengucilan terhadap keterlibatan kerja karyawan. penelitian ini memberikan implikasi praktis bagi sektor pemerintahan dalam menciptakan lingkungan kerja yang inklusif dan mendukung, serta pentingnya pengembangan motivasi intrinsik untuk meningkatkan keterikatan kerja pegawai kontrak. kata kunci: workplace ostracism, employee work engagement, workplace belongingness, intrinsic motivation, pegawai kontrak, pemerintah daerah.

Abstract
ABSTRACT This study aims to examine the effect of workplace ostracism on employee work engagement, with workplace belongingness as a mediating variable and intrinsic motivation as a moderating variable. The research was conducted on contract employees in the local government sector of Banda Aceh City. A quantitative method with Structural Equation Modeling (SEM) based on Partial Least Square (PLS) was employed. The results indicate that workplace ostracism negatively affects employee work engagement. Workplace belongingness mediates the relationship between workplace ostracism and employee work engagement, while intrinsic motivation moderates the relationship between workplace belongingness and employee work engagement. These findings suggest that a sense of belonging in the workplace and intrinsic motivation can reduce the negative impact of ostracism on employee engagement. This study provides practical implications for local government institutions in fostering an inclusive and supportive work environment, and highlights the importance of enhancing intrinsic motivation to improve employee engagement among contract workers.
